생명보험 경영자관점에서 모집인 네트워킹이 이직과 기업성과에 미치는 영향
본 연구는 생명보험사 경영자 관점에서 모집인의 이직의도와 직무성과에 미치는 영향을 파악하기 위하여 네트워킹 행동에 초점을 맞추고자 한다. 네트워킹 행동은 고객을 대상으 로 하는 외부 네트워킹 행동과 조직 내 동료를 대상으로 하는 내부 네트워킹 행동으로 구분하여 적용하였다. 국내에서 영업 중인 생명 보험회사 세 곳에서 근무하는 보험 모집인 288명을 대상으로 실시한 설문조사 결과를 토대로 분석하였다. 실증분석 결과, 생명보험 모집인의 내부 네트워킹 행동 수준이 높을수록 이직의도를 낮추는 것으로 파악되었으며, 반면 외부 네트워킹 행동 수준이 높을수록 이직의도를 높이는 것으로 파악되었다. 아울러 외부 네트워킹 행동 수준과 내부 네트워킹 행동 수준이 높을수록 직무성과가 높은 것으로 나타났다. 본 연구는 생명보험 모집인의 이직의도 감소와 직무성과 향상에 기여하는 요인 들을 파악하고 규명한다는 점에서 이론적 의의가 있으며, 분석 결과를 생명보험 모집인의 선발 및 교육훈련의 근거로 사용할 수 있다는 점에서 경영자 관점에서 실무적 시사점을 찾을 수 있다. 결과적으로 내부 네트워킹 정도가 강하면 이직의도를 낮추고 직무성과를 높이지만 외부 네트워킹 정도가 강하면 직무성과는 높이나 이직의도를 높이는 것으로 나타났다.
The Effects of Agents’ Networking Behavior on Turnover and Corporate Performance from the Perspective of a Life Insurance Manager
This study is to focus on networking behavior to understand the impact of agents intention and job performance on the perspective of the life insurance company manager. Networking behaviors were divided into external networking behaviors for customers and internal networking behaviors for colleagues in the organization. The survey was conducted based on the survey results of 288 insurance agents working at three life insurance companies operating in Korea. As a result of empirical analysis, the higher the level of internal networking behavior of the life insurance agents, the lower the turnover intention, while the higher the level of external networking behavior, the higher the turnover intention. The higher the level of external networking behavior and the internal networking behavior, the higher the job performance. This study has a theoretical significance in identifying and identifying the factors contributing to the reduction of turnover intention and improvement of job performance of life insurance agents. Practical implications can be found from the manager's point of view.
