Who Considers Leaving a Job in a Pandemic?: Determinants of Online Job Search Behavior in COVID-19

자발적 이직의 전개 모델과 행동 면역 체계 이론을 바탕으로, 본 연구는 전염병의 지각된 심각성이 직원들의 이직 의도와 가상 구직 행동에 미치는 영향에 관한 이론적 모델을 제안하고 검증하였다. 설문조사와 연결된 모바일 애플리케이션 사용 데이터를 분석한 결과, 코로나19의 지각된 심각성은 직원의 이직의도와 정적으로 유의미한 관계에 있으며, 이는 다시 모바일 구직 앱의 사용과 정적으로 관련이 있는 것으로 나타났다. 이 매개된 관계는 응답자들이 자신의 조직이 COVID-19에 관한 적응력이 높다고 인식했을 때 더 약해졌다. 반면 응답자들이 자신의 동료가 코로나19에 대처하는 데 도움이 된다고 인식했 을 때, 해당 매개 효과는 더욱 강화되어 전염병의 인지된 심각성이 이직 의도를 통해 가상 구직 행동에 미치는 영향이 강해지는 것으로 나타났다.

Drawing from the unfolding model of voluntary turnover and behavioral immune system theory, we proposed and tested a theoretical model of how the perceived severity of a pandemic affects employees’ turnover intention as well as their virtual job-search behaviors. In an analysis of matched survey and mobile application usage data, we found that the perceived severity of COVID-19 is positively related to employees’ turnover intention, which is, in turn, positively related to the usage of mobile job-search apps. Our findings further disclosed that these relationships were weakened when employees perceived their organizations as more adaptive to COVID-19. When employees perceived their coworkers as more supportive in coping with COVID-19, however, the relationships were strengthened. Theoretical and practical implications of these findings are discussed.
