코칭리더십이 잡 크래프팅에 미치는 영향 : 인지적 유연성의 매개효과와 라포의 조절효과
본 연구는 상사의 코칭리더십이 부하직원의 잡 크래프팅에 미치는 영향을 살펴보는 데 목적이 있다. 아울러 인지적 유연성이 코칭리더십과 잡 크래프팅을 연결하는 심리적 기제 변인으로서의 역할을 수행할 수 있는지에 대해 살펴보고자 한다. 그리고 상사와의 라포 형성이 인지적 유연성에 미치는 코칭리더십의 효과를 조절하는지에 대해 실증하고자 한 다. 이러한 연구목적을 달성하기 위해 기업에 종사하는 근로자 204명을 대상으로 온라인 설문조사를 실시하였다. 다중회귀분석을 통해 코칭리더십과 잡 크래프팅 간의 직접효과 를, 부트스트래핑을 통해 인지적 유연성의 매개효과를, 위계적 회귀분석과 단순 기울기 검증을 통해 라포의 조절효과를 검증하였다. 분석결과, 첫째, 상사의 코칭리더십은 구성 원의 잡 크래프팅에 정(+)적인 영향을 주는 것으로 나타났고, 둘째, 인지적 유연성은 코칭리더십과 잡 크래프팅 사이를 매개하는 것으로 나타났으며, 셋째, 코칭리더십과 인지 적 유연성 간 라포의 조절효과를 확인하였다. 본 연구는 잡 크래프팅에 미치는 영향요인으 로 개인 특성에 치중해 왔던 기존의 연구범위를 벗어나 상사와의 관계적인 측면을 보여줌 으로써 직무 환경의 중요성을 살펴보았다는 점에서 의의가 있다.
The Effect of Coaching Leadership on Job Crafting : The Mediating Effect of Cognitive Flexibility and the Moderating Effect of Rapport
The purpose of this research is to investigate whether cognitive flexibility has a mediating effect in the association between coaching leadership and job crafting. This study aims to investigate the moderating effect of rapport in the relationship between superior’s coaching leadership and subordinate's cognitive flexibility. This study collected 204 people through an online survey. The research results are as follows. First, coaching leadership has a positive effect on job crafting. Second, cognitive flexibility was found to mediate in the relationship between job crafting and coaching leadership. Third, it was found that rapport had a significant moderating effect between coaching leadership and cognitive flexibility. This study is meaningful in examining the importance of the work environment by verifying the influence of the interaction among superior’s coaching leadership and subordinate’s cognitive flexibility on the job crafting, which have not been dealt with previously.
